Conn (2020) highlights that Work and a career are essential parts of life. However, when job becomes your exclusive focus, it may be unhealthy. It is critical that your staff take time off from work for their own benefit as much as yours. Employees that are overworked are dissatisfied, disengaged, and do not contribute to a productive working atmosphere. Employees who take time off return to work with a positive attitude and a desire to tackle new challenges.

Further he states that giving your employees a break from the daily grind will benefit their health, productivity, and happiness in the long term. You can't expect the best from people if you don't give them time to relax and refuel. Employers must adjust their thinking and implement policies that encourage paid time off (PTO), including for contract and contingent workers.(Conn, 2020)

Why aren’t employees using their PTO?

Neubauer (2023) states that despite the provision of paid time off (PTO) in employee benefit programs, many employees never use their allotted time off. According to a Namely survey, employees with unlimited time off take even less PTO than employees with fixed PTO levels. Several variables contribute to this unwillingness to take time off, including the following:

  • Employees feel guilty for taking PTO: 

According to an Alamo family vacation poll, 53% of respondents felt bad for taking time off because they were afraid their coworkers would have to absorb their workload. Furthermore, unreasonable job expectations can leave individuals feeling forced to be available 24/7 and accessible outside of work.

  • Employees fear they’ll lose their jobs if they take PTO:

Many employees avoid taking vacations because they are afraid of getting fired. Because state rules on unlawful termination varies, many employees feel unprotected or discriminated against if they take a vacation. In some areas, you can be dismissed for any reason, even using vacation days, if you are an at-will employee without a written collective bargaining agreement or employment contract. Employees that prefer to be safe do not utilize their PTO.

  • Employees fear being judged if they take PTO. 

According to a Skynova poll, 27 percent of remote employees are concerned about being viewed as "lazy" if they take time off, even if they are unwell. According to the same poll, 33% of respondents anticipated their immediate superiors would question the reasons for their vacation days. Taking time out for mental wellness is much more difficult. According to a Breeze mental health study, 63 percent of respondents took time off for mental health reasons, yet over half lied to their employer about the cause for their absence.

  • Working parents fear they’ll be stigmatized if they take PTO

While the Family and Medical Leave Act protects working parents from discrimination, some are hesitant to take paid time off owing to social shame and interpersonal implications. They may fear anger from their childless coworkers if they are thought to be more flexible.

How can employers encourage the use of PTO?

According to Whalen (2023) employees who do not take time off suffer from burnout, stress, and decreased productivity, which has a negative impact on a company's bottom line and reduces job retention. It is critical to encourage PTO, not simply the quantity granted.

  • Incentivize them 

To encourage workers to take their PTO, companies can offer incentives, stipends, or cost reimbursements. Mandated PTO strategies, such as requiring specific days off or shutdown periods, can also be implemented. This can reduce staff burnout and increase engagement. Rewarding PTO sends a message that it should be enjoyed and embraced, fostering a healthy PTO culture and reducing employee embarrassment.

  • Offer flexible options

Businesses must adapt their benefits plans to cater to the unique needs of their workforce, from Baby Boomers to Generation Z. Employees can use convertible PTO to fund important causes like vacation, financial wellness support, and charity. This benefits both employers and workers by reducing PTO obligations and ensuring employees don't have excess funds. Additionally, companies offer "floating holidays" for employees to use at their leisure.

  • Create a culture of PTO 

HR professionals and corporate leaders must support the PTO policy and take it themselves, as it reflects the organization's beliefs. Employees are less likely to request PTO if their boss does not, and they feel more secure when their supervisors and leaders take it. Fostering a great PTO culture shows employees that you value and respect them, leading to more productive, engaged, and long-term employees.

  • Make it easy for them through a clear delegation process

Employees often avoid taking time off due to overwhelming workloads or lack of delegated work. In small teams or with limited support, it's crucial for managers to establish a clear delegation mechanism for tasks. Ensure that the new employee has all necessary paperwork and is up-to-date on their projects. Additionally, help the employee wind down their tasks and resolve any loose ends before they leave for PTO.

  • Have a clear PTO policy

To encourage employees to take PTO, HR departments should simplify the process of submitting a PTO request to their manager and ensuring approval. Avoid adding too many requirements, such as blackout days or other limits, as this can discourage employees from taking time off. A basic policy is typically sufficient.

The policy should be clearly explained to employees, outlining how PTO is collected and the number of days they can take off. Companies can use various methods to explain the policy, such as webinars, Slack communications, emails, or direct mailers. Fostering a positive attitude towards PTO benefits both employees and the company, enhancing productivity and retention rates.

Zaman (2022) states that employees have more time off alternatives than ever before, from mental health days to vacation purchase plans. However, as long as such possibilities are not utilised, well-being is put on the back burner. Here's a reminder of how time off may help your company and staff. 

  • It reduces the risk of mental health issues.

After two months of nonstop work, the risk of stress and burnout increases. This can result in more significant physical and mental health problems for employees, as well as organizational obstacles such as absenteeism, presenteeism, and more leaves of absence.

  • It improves motivation and productivity. 

64% of respondents report feeling re-energized and eager to return to work after a holiday. They also claim to be able to do more with less effort.

  • It fosters a more diverse workplace.

Employees are more likely to be their real selves when they are given the freedom to take time off as required to observe religious holidays, care for their mental health, or care for children. A flexible and open time-off policy also attracts a more diversified staff with varying daily requirements.

  • It reinforces a positive culture.

When employees believe their bosses are concerned about their well-being, it fosters loyalty and increases retention. In fact, 60% of employees who feel valued want to stay with their company for three years or longer. This figure plummets to 7% when you don't feel cared for.

Conclusion

Career and job are important components of life, but still working too much can result in harmful behaviors. Employees must use vacation time to maintain their work life balance or their own benefit and organization's benefit, since overworked employees become frustrated and disengaged, While people who take vacations return from them in a good mood and with improved health, productivity, and happiness over time.PTO will improve employee engagement and motivation while helping to maintain a healthy work-life balance.

PTO is advantageous for companies as well as employees. Employers and workers both should be aware of how PTO functions and how to make effective use of it. Employees are expected to abide by the company's PTO policies and procedures. Employers should establish clear, uniform PTO rules and expectations and track how this affects employee happiness and productivity. (The Human Capital Hub, n.d)

      Create a vacation schedule. Routinely talk about vacation as a given, not as a privilege.
      Formalize pre-vacation procedures.
      Ease returning vacationers back into work.
      Set a good example.

  7. Prasanna Thanks for this eye opening article. In fact I have not thought of availing my own PTO. you have explained topic in concisely and lucidly covering all aspect of the topic. I m sure anybody who read this article sure plan his or her PTO as the first thing to do next. when you elaborate I think you have missed a point that why people in a country like Sri Lanka is reluctant to take their PTO is the economic condition prevailing for past decades. Even if they take PTO affordability of family vacation out is raise serios questions . Hence an encouragement form the work place by educating how best should they spend PTO whilst motivating to apply for is also equally important. All in all this is a very good article.
